The purpose of this study was to examine the relationships between and among
transformational leadership, the “health” of schools, and junior high school teachers’ organizational
commitment. Data were collected from 1035 teachers, teaching in 69 junior
high schools in Taiwan. The results indicated that there are significant correlations between
teachers’ commitment and principals’ transformational leadership as well as between
teachers’ commitment and school health. Furthermore, the results showed that
schools with a high degree of transformational leadership on the part of their principals
behavior and a high degree of “healthiness” have greater teacher commitment than
schools with a low degree of the same two factors. Finally, the results from the Structural
Equation Model indicated that there is a positive indirect effect between principals’
transformational leadership and teacher commitment when school health served as a mediating
variable.
本研究主要目的在分析國中校長轉型領導、學校組織健康與教師組織承諾之
間的關係。其中組織健康乃為1990年代後,用來檢驗學校氣候的另一觀點。研究
採用調查研究法,以臺灣地區之公立國民中學教師為研究對象,抽自北中南東69
所學校,計有1035位。所得資料以皮爾森積差相關、集群分析、多變量和單變量
變異數分析、多元迴歸以及結構方程模式等統計方式加以分析。
本研究得到下列四項結論:一、校長轉型領導、學校組織健康與教師組織承
諾三者間具有正向的關聯。二、具有高校長轉型領導及高學校組織健康特性的學
校群,其教師組織承諾亦較高。三、校長轉型領導及學校組織健康的分層面對教
師組織承諾有正向的預測力。四、校長轉型領導可透過學校組織健康,增強對教
師組織承諾的正向影響力。
